Organizational Justice Determinants for Gen X and Y in VUCA

The study examines how organizational justice—through distributive, procedural, and interactional dimensions—influences affective commitment among Generation X and Y during Lebanon’s ongoing crisis. Using data from 1023 employees and applying ordinal regression, the research finds that fair compensation, inclusive procedures, and respectful treatment significantly boost employee loyalty and commitment, while generational differences have minimal impact. The study also highlights ordinal regression as a valuable tool for analyzing generational insights in VUCA environments.
