Managing High Turnover in the Hospitality Industry: Insights on the Psychological Factors and Resource Synergy

High staff turnover remains a pressing issue in the global hospitality industry, notably in China, where rates surpass the industry norm of 10%–15%. This study investigates the impact of psychological factors on turnover intention, focusing on job insecurity and psychological distress, exacerbated by AI technologies and heavy workloads. Using the Conservation of Resources (COR) theory, this study examines how organizational commitment moderates the link between job insecurity and turnover intention, and how organizational culture moderates the impact of psychological distress. Based on 500 responses from luxury hotel employees in China, the findings highlight the importance of organizational support in reducing turnover. The study contributes to organizational behavior literature by integrating organizational commitment and culture into COR theory, offering valuable insights for human resources managers.
