Handlungsansätze zum Einsatz von hochschulisch qualifizierten Pflegefachpersonen in die pflegerische Praxis: eine qualitative Studie

There is currently a lack of systematic concepts for the integration of university-qualified nursing personnel (HQP) into the healthcare workforce. This study aims to identify approaches to the deployment and retention of HQP in nursing care and to describe institutional experiences, as well as barriers and drivers of HQP career entry.
Research questionThe primary research question is: What specific interventions facilitate HQP transition into (direct) clinical care and support their long-term retention?
MethodAt 2 points in time 12 guideline-based online focus group interviews were conducted with 87 actors in German healthcare practice. The data were analysed using a qualitative, systematic categorisation of key discussion aspects.
ResultsExperiences with HQP implementation into healthcare practice varied considerably. Key drivers for entry include the creation of new professional roles, while low acceptance presents a significant barrier. Five key action areas were identified for successful implementation in healthcare organisations: the design of practical study phases, structural and organisational framework for HQP, induction and onboarding concepts, support in role development and progression, and the creation of autonomy and professional development opportunities.
ConclusionThe measures identified, such as the establishment of tandem programmes for the professional development of university-qualified nursing staff, target institutions across all healthcare sectors. Universities play a key role in implementation and must be involved from the outset.
