Unveiling the quiet side of extraverts: Exploring why and when extraverts fall silent

Extant research has focused on the outgoing side of extraverts, and drawn an overly simplistic conclusion that trait extraversion produces positive effects on employees and organizations. The present study challenges the simplistic conclusion by emphasizing the quiet side of trait extraversion. Drawing on ego depletion theory, this study aimed to explore the effect of trait extraversion on acquiescent silence and the mediating role ego depletion of as well as the moderating role of career centrality in the relationship. Using a three-wave research design, analysis of data from 230 full-time Chinese employees revealed that trait extraversion has an indirect effect on acquiescent silence through ego depletion. Furthermore, this indirect effect is strengthened by career centrality, such that extraverts with high career centrality will be more likely to be depleted and remain silent. This study provides novel and useful insights to both why and under what conditions the quiet side of trait extraversion is likely to appear.
