Enabling and burdening: the impact of supervisor off-work digital connection for work and employees’ harmonious passion

A great deal of literature has investigated the impact of general work-related use of information and communication technology after hours on employees’ outcomes, but has generated mixed findings. Drawing upon the conservation of resources theory and the cognitive-affective personality system framework, this study theorizes a dual-path moderated mediation model to elucidate the double-edged sword effect of supervisor off-work digital connection for work on employee harmonious passion. Using two-wave data from 258 employees of a manufacturing organization, we found that supervisor off-work digital connection for work has a positive indirect influence on employees’ harmonious passion via resource gain (perceived insider status) and a negative indirect influence on harmonious passion via resource loss (psychological contract violation). Furthermore, the leader-member exchange moderates this mediating effect by influencing the positive impact of supervisor off-work digital connection for work on insider identity perception and psychological contract violation. These findings imply that to increase harmonious passion, the impacts of resource gain, resource loss, and leader-member exchange all need to be considered.
