摘要

The widespread adoption of Artificial Intelligence-Generated Content (AIGC) has significantly impacted the workforce, yet its influence on employees’ knowledge-hiding (KH) behaviors remains underexplored. Grounded in the Conservation of Resources (COR) theory, this study investigates how AIGC awareness affects employees’ KH through emotional exhaustion (EE) and examines the moderating role of organizational support. Using three-wave paired survey data from 289 Chinese employees and their supervisors, regression analysis and bootstrapping methods were employed to test the hypotheses. Results reveal that AIGC awareness exacerbates employees’ EE, increasing KH. Furthermore, organizational support significantly mitigates the indirect effect of AIGC awareness on KH via EE. This study uncovers the “dark side” of AIGC adoption in workplaces from the perspective of resource depletion, extending research at the intersection of techno-stress and knowledge management. It also offers practical insights for organizations to counteract the negative impacts of technological disruption through supportive interventions.
