<p>Despite growing knowledge of the consequences of exploitative leadership, it remains limited concerning how it emerges. Drawing on social cognitive theory, this study aims to explore the impact of instrument ethical climate on exploitative leadership by testing the mediating role of moral justification and the moderating role of performance pressure.&#xa0;Data were collected from multisource and time-lagged survey from 114 supervisors and 342 subordinates in China. This study used PROCESS macro in SPSS to test the hypotheses.&#xa0;Results showed that instrument ethical climate had a significant positive direct impact on exploitative leadership and an indirect effect on it through moral justification. Moreover, performance pressure strengthened the positive effect of instrument ethical climate on moral justification and this indirect effect via moral justification.&#xa0;Empirical research regarding the drivers of exploitative leadership is still scarce. Based on social cognitive theory, this study provides a moderated mediation framework to unpack the black box of exploitative leadership emergence.</p>
