<p>Coworker support plays a crucial role in job crafting among kindergarten teachers, which is categorized into approach and avoidance job crafting. Previous research has established coworker support as a predictor of approach job crafting. However, it is unclear whether coworker support influences avoidance job crafting. Additionally, how coworker support affects approach and avoidance job crafting remains uncertain. Therefore, this study investigates the impact of coworker support on approach and avoidance job crafting, with self-efficacy and work engagement as mediators. A total of 1231 kindergarten teachers from four major economic regions in China participated in the study. Participants completed scales measuring coworker support, self-efficacy, work engagement, and approach–avoidance job crafting. Data were analyzed using SPSS 22.0 and Mplus 8.3. The results indicated that coworker support positively predicts approach job crafting and negatively predicts avoidance job crafting. Self-efficacy and work engagement mediate these relationships, with a chain mediating effect observed. This study adopts the proactive motivation model to provide new theoretical insights and empirical evidence on how coworker support affects the two types of job crafting. Furthermore, by exploring the influential factors of job crafting, the study proposes new interventions to increase approach job crafting and reduce avoidance job crafting among kindergarten teachers.</p>
