This study aims to provide a more thorough understanding through a meta-analysis of the relationship between psychological empowerment and proactive work behavior in an organizational context. 摘要

Psychological empowerment has long been considered an important factor driving proactive work behavior, yet findings from previous studies have been mixed. This study aims to provide a more thorough understanding through a meta-analysis of the relationship between psychological empowerment and proactive work behavior in an organizational context. Based on a systematic review of 1523 publications from six major databases, 20 studies involving 6045 participants were included in the final analysis. The results show that psychological empowerment is consistently positively related to proactive work behavior. More than just proving the relationship, our findings also suggest that psychological empowerment may serve as a link between external organizational factors (such as leadership style or work climate) and employees’ proactive behaviors. From a managerial perspective, these results confirm the importance of creating a work environment that supports a sense of empowerment in employees. Such an environment can encourage employees to engage in actions that drive change, convey constructive ideas, create innovations, and prevent problems before they occur.
