Uneven abuse in teams: the joint effects of relative abusive supervision and abusive supervision dispersion on psychological empowerment and job performance

Within teams, abusive supervision differentiation leads to two distinct properties: relative abusive supervision and abusive supervision dispersion. While incorporating these two properties into a single framework would facilitate a more comprehensive and nuanced understanding of abusive supervision, few studies have addressed this issue. To fill this gap, this study, drawing on empowerment theory, examines how relative abusive supervision and abusive supervision dispersion interact to impact employee psychological empowerment and job performance. Using a multilevel, multisource, and multi-wave research design, we collected and analyzed data from 344 team members nested within 102 teams in China. Our results indicate that abusive supervision dispersion weakens the negative effect of relative abusive supervision on psychological empowerment. Furthermore, psychological empowerment mediates the interactive effect of relative abusive supervision and abusive supervision dispersion on employee job performance. The theoretical and practical implications of our findings for teams and organizations are discussed.
